Not every leadership problem looks like a leadership problem at first.
Sometimes it looks like a project manager leaving. Sometimes it is a team that has quietly stopped giving the same level of effort. Sometimes communication slows down, accountability gets inconsistent, or managers start working around problems instead of addressing them.
Eventually, those issues stop being “people problems” and start showing up somewhere much harder to ignore: the P&L.
What Leadership Problems Cost Before They Become Obvious
Turnover gets attention because it is visible. Someone leaves, a role opens, and the company feels the disruption.
But the cost usually starts before the resignation.
A disengaged employee may produce less, communicate less, or stop taking ownership. A manager who avoids difficult conversations can allow small problems to become larger ones. Poor handoffs can create rework. Unclear expectations can slow decisions and leave teams waiting for answers.
Individually, those issues can feel manageable. Repeated across a growing company, they can affect productivity, execution, customer experience, and margin.
The question leaders should be asking is not only, “Are people leaving?”
It is also, “What are we already paying for before they leave?”
The Questions Leaders Should Be Asking Regularly
Strong leadership requires more than reacting when something finally breaks.
Leaders need to pay attention to what is changing inside the organization while there is still time to respond.
Are managers addressing declining effort or simply working around it?
Are good employees carrying additional weight because accountability is inconsistent?
Are project managers leaving for reasons leadership could have identified earlier?
Do employees feel comfortable raising problems before those problems become expensive?
Are communication breakdowns creating delays, rework, or missed expectations?
These are not just culture questions. They are operating questions.
And eventually, they become financial questions.
Connect the People Side of the Business to the Numbers
This is the focus of the latest episode of Leadership That Holds, The Leadership Questions That Show Up on Your P&L.
Mick and Tara explore the questions leadership teams should be asking before turnover, disengagement, communication problems, and management gaps become larger financial problems.
The episode is also a preview of the deeper work we will be doing at Culture to Cash, where Carbo Coaching and its partners will take a more hands-on look at the connection between leadership, culture, operations, and financial performance.
